12Practical applications: The research findings can help Fintech companies redesign jobs towards a more controlled empowerment approach to reduce the "competency trap," especially for new employees..

13Further research directions: Longitudinal research is needed, and the survey sample should be expanded beyond Hanoi using stratified sampling to increase representativeness. A scale measuring digital technology stress and outcome variables such as burnout, performance, and intention to quit should be added.

11. Summary of the findings of the thesis:

The thesis confirms the applicability of the Demand–Control–Support model in the context of the Fintech sector in Hanoi and develops the concept of the "competence trap," reflecting the asymmetry between high skill utilization and low decision latitude. The findings show that psychological demand is a structural, sector-wide baseline pressure, while decision latitude is the strongest factor differentiating stress levels, with the "competence trap" most pronounced among new. Social support emerges as a key protective mechanism, illustrated by the paradox that the outsourced group, despite having the lowest decision latitude, reports the highest level of social support.

12. Practical applicability, if any: The research findings can help Fintech companies redesign job structures toward bounded empowerment in order to reduce the "competence trap," especially for new employees.

13. Further research directions, if any: Future studies should adopt a longitudinal design and expand the sample beyond Hanoi using stratified sampling to enhance representativeness. They should also incorporate measures of digital/technological pressure as well as outcome variables such as burnout, job performance, and turnover intention.
